The Heartbeat of a Cohesive Workplace

Making connections is part of the normal human experience.

It helps us make sense of the world and navigate our relationships within it. Workplace culture, for example, is often reflected in how organizations celebrate work anniversaries, special recognitions, promotions, retirements, or other life events.

I often say that belonging comes in the form of a party invitation, but inclusion happens when the host greets you, introduces you to others, and invites you to dance.

Making Emotional Connections

In the workplace, we form emotional connections with people, our work, and the organization itself. These connections are deeply tied to purpose. Have you ever heard someone say, "I love where I work"? Such statements often reflect a deep alignment between personal purpose and the daily experience of meaningful work.

When purpose is felt, passion emerges.

And in the workplace, passionate employees convey their feelings through their work and their engagement with the company culture.

Employees who feel emotionally connected to their company are 87% less likely to leave their jobs.

The Cohesion Phenomenon

Creating a cohesive work culture requires more than a mission statement or core values. It's about interlinking the values, behaviors, and emotional connections across leaders, colleagues, and individual contributors. This is where the Cohesion Phenomenon takes center stage.

Through my research on group dynamics, I've proven that:

"Cohesion positively impacts performance in all stages of a group's life cycle."

Think of cohesion as the glue that binds people within a workplace culture. It fosters bonds that enable shared experiences of belonging, value, and commitment. When cohesion is present, employees feel included, find meaning in their work, and collaborate effectively to achieve corporate goals.

Understanding how to infuse cohesion into the workplace has a transformative effect on the long-term health of both the culture and its people. Leaders who embrace the Cohesion Phenomenon create environments that employees love and where they thrive.

Leadership's Role in Cohesion

In my keynote presentation on Workplace Cohesion, I often emphasize this point:

“The impact of leadership upon the work environment cannot be understated, denied, or overlooked. Leaders who focus on creating cohesive teams supply employees with opportunities for learning, collaboration, and social connectivity. This foundation is essential for building a resilient organizational strategy aimed at retaining talent and driving performance.”

Leaders like Simon Sinek and Brené Brown have highlighted the critical role of meaningful work in employee fulfillment. Leaders can take the following actionable steps to foster emotional connections and cohesion:

  • Conducting regular one-on-one check-ins with employees.
  • Creating open communication channels where employees feel safe to share their thoughts, ideas, and concerns without fear of judgment or retaliation.
  • Demonstrating a willingness to adapt based on employee input to show their voices matter.
  • Explaining the reasoning behind decisions, especially those that impact the team directly, to build trust and inclusion.
  • Incorporating celebrations for small and large team accomplishments to strengthen bonds.
  • Sharing personal experiences and challenges as a leader to encourage authenticity and openness.
  • Highlighting how individual roles contribute to the organization's mission and vision.
  • Collaborating with employees to create growth plans aligned with both personal ambitions and company goals.
  • Allowing employees to explore roles or projects outside their primary responsibilities to broaden their skills and perspectives.
  • Pairing employees to foster learning and connection across levels of experience.
  • Checking in with employees about their well being and making adjustments as needed to help prevent burnout.
  • Regularly recognizing individual and team contributions, both informally (verbal praise) and formally (awards or incentives).

Cohesion leads to performance fueled by engaged employees who are proactive, solutions-oriented, invested in corporate outcomes, and eager to learn and grow. When leaders get it right, employees form positive emotional connections with their work and are motivated to stay longer.

Emerging Trends in Collaboration

A growing trend in workplaces is the emphasis on cross-functional collaboration. Companies are finding innovative ways to bring employees from different departments and roles together to work on shared goals. These collaborative opportunities strengthen team bonds and promote diverse thinking, spark creativity, and enhance problem solving.

Whether it’s through cross-functional projects, task forces, or mentorship programs, creating opportunities for employees to collaborate outside their immediate teams fosters a deeper sense of connection and shared purpose.

Additionally, AI-driven tools are emerging as a critical resource for measuring employee sentiment. These tools provide leaders with valuable insights into the emotional well-being and engagement of their teams, enabling more targeted and effective interventions.

Hybrid workplace challenges are also reshaping how organizations approach collaboration. Balancing in-person and remote work requires intentional strategies to ensure inclusivity and connection among all team members, regardless of their location. This includes leveraging technology to foster real-time communication and maintaining equity in how opportunities are distributed across work modes.

As organizations adapt to evolving challenges, these practices are becoming essential to building resilient, cohesive cultures.

Emotional connections and workplace cohesion are the foundation for creating an engaged and purpose-driven workplace. Leaders who understand this, and act on it, create cultures where employees feel valued, included, and committed.
